Formula
Total Benchmark Score (0–100) = Health & Wellness Score + Retirement & Financial Score + Leave & Time-Off Score + Learning & Development Score + Cost Competitiveness Score
Each category is scored out of 20 points:
- Health & Wellness (20 pts): Health Spend Score (0–5) + Coverage % Score (0–4) + Supplemental Benefits Score (0–7) + Wellness Stipend Score (0–1.5) + Mental Health Score (0–2)
- Retirement & Financial (20 pts): Match Score = min(Actual Match / Benchmark Match, 1.2) × 10 + Vesting Score (0–4, shorter = better) + Life Insurance Score (0–3) + Disability Score (0–3)
- Leave & Time-Off (20 pts): PTO Score (0–7) + Sick Leave Score (0–4) + Parental Leave Score (0–6) + Flexible Work Score (0–3)
- L&D (20 pts): L&D Spend Score = min(Actual / Benchmark, 1.3) × 14 + Tuition Reimbursement (0–6)
- Cost Competitiveness (20 pts): Based on ratio of total benefits cost per employee to regional benchmark; 80–120% of benchmark = full 20 pts
Total Benefits Cost per Employee = Health Spend + Wellness Spend + L&D Spend + (Salary × Retirement Match%) + Life Insurance Premium (≈ 0.3% × Coverage Multiple × Salary) + LTD Premium (≈ 1% of Salary if offered)
Benefits as % of Salary = Total Benefits Cost per Employee / Average Annual Salary × 100
Regional benchmarks are adjusted by industry multipliers (Technology: 1.25×, Finance: 1.20×, Healthcare: 1.15×, Professional Services: 1.10×, Manufacturing: 0.95×, Retail: 0.85×).
Assumptions & References
- Regional benchmarks are derived from Mercer's Global Benefits Survey, Willis Towers Watson Global Benefits Attitudes Survey, and Aon's Benefits & Trends Survey.
- Industry multipliers reflect relative benefits competitiveness based on SHRM Benefits Survey and Bureau of Labor Statistics Employer Costs for Employee Compensation (ECEC) data.
- North America health benchmark (~$9,000/employee/year) aligns with KFF Employer Health Benefits Survey 2023 average employer contribution.
- Western Europe benchmarks reflect statutory minimums plus typical employer top-ups; many statutory benefits (e.g., national health, state pensions) are excluded from employer cost calculations.
- Life insurance premium approximated at 0.3% of insured amount per year; Long-Term Disability premium approximated at 1% of annual salary.
- Retirement match benchmarks reflect typical employer contributions excluding mandatory statutory pension contributions.
- Parental leave benchmarks reflect paid leave weeks; statutory unpaid leave is not included.
- Scores above 1.2× benchmark are capped to avoid rewarding excessive spend over strategic allocation.
